A new report from Germany’s Federal Institute for Occupational Safety and Health (BAuA) zeroes in on workplace relationships as a key factor in employee mental health. The dossier, which examines social interactions and their psychological impact, outlines concrete goals for companies: respectful communication, clear conflict rules, mutual support, and recognition of dignity on the job.
The timing is urgent. Fresh health data shows that while Germany’s overall sick leave rate dipped slightly to 5.3 percent in the first half of 2026, mental health diagnoses surged 9 percent. They now top the list of reasons for medical certificates.
Bavaria offers a stark example. There, days lost to psychological conditions jumped 12 percent. Meanwhile, respiratory-related absences dropped 25 percent. The average sick leave period edged up to 9.6 days. In response, the DAK health insurance fund’s regional leadership is pushing for broader use of partial sick notes, allowing employees to work reduced hours while recovering.
The BAuA dossier identifies several risks to social health in companies. Remote work and home office arrangements, along with solitary tasks and unclear responsibilities, are singled out as obstacles to necessary workplace exchange.

As the BAuA report highlights, the social environment at work directly impacts health and absence rates. A more insidious problem is “social undermining” — subtle manipulation by colleagues, often driven by envy or career anxiety. Signs include backhanded compliments, hostile criticism, or withholding information. The report advises affected workers to document incidents and speak early with supervisors.
Employer mistrust carries its own cost. According to Kununu employer-review data, companies that greet sick notes with skepticism score an average of just 2.12 out of 5 stars. Their recommendation rate sits at a meager 13.8 percent, compared to the overall average of over 67 percent.
Social dynamics also hit the wallet. A June 2026 study found that if a team’s competence level rises by 20 percent, individual salaries can grow by 3.7 percent over five years.
The flip side is stark. Mental illness remains a leading cause of workforce exit. German Pension Insurance data shows that roughly 40.4 percent of new disability pensions granted in 2024 stemmed from psychological disorders.
The government is stepping in. Since July 1, 2026, job centers must consider health limitations during initial potential assessments and in cooperation plans. Job placements are only allowed if they are medically reasonable.
Despite the challenges, many workplaces already have a foundation for healthy interaction. A joint 2018 survey by the Federal Institute for Vocational Education and Training (BIBB) and BAuA found that 87 percent of respondents reported good collaboration, and 80 percent received help from colleagues. Yet only 41 percent said they regularly received praise from supervisors — a gap the new dossier flags as a critical lever for improving mental health at work.
